Toyota RAV4 gearbox problem

I have a 56-plate Toyota RAV4 diesel that has covered 43,000 miles. I have noticed particularly first thing in the morning that there is a problem changing gear; firstly if it is cold the gear lever is very stiff until the car is moving, and when you change gear, in particular from first to second, it sometimes crunches.

The main dealer who supplied it in November is taking it overnight next week but I am not confident that he will find anything. He also says that the oil should be changed from fully synthetic Shell to a non synthetic on Toyota recommended oil as Shell synthetic was causing problems.
